Effects of training in instructional control and feedback in the organizational context.

Abstract

One of the most important activities of a manager is to provide feedback and instructions to her subordinates; however, many managers do not have the required level of these skills. The objective of this study was to describe the effects of an evidence-based training program focused on the way the manager provided instructions and feedback. An efficiency index measured the number of delivered reports on time. We used a multiple baseline design focused on assessing training effects in five of the manager subordinates. The intervention consisted of a treatment package (training in instructional control, feedback, and consequence specification). Results indicated an increase in the effectiveness rate, compared to the baseline, going from 31% to 77% in the treatment phase. A large size effect occurred in two subjects with Cohen's d of 1.13 and 1.11 respectively. The data obtained show that the training had a consistent effect on the performance indicators of the subordinates. Replication of the intervention in other organizational contexts is recommended.
